Employee Recruitment and Retention on the Plumbing and Heating Industry Essay The way in which companies recruit and retain their employees is considered as a competitive weapon. Not until recently that firms are becoming serious on the act of recruitment as the Bureau of Labor statistics estimates that jobs will grow faster at a rate that is not proportional with the labor force, hence forcing the aforementioned to appeal to various groups such as omen and minorities. As such not only recruitment is very vital but also retaining employees (Denton, 1992, p. 14). According to Frank Doyle, the senior vice president of corporate relations at General Electric: For U. à S. corporations, tomorrowââ¬â¢s competitive battle will be won or lost on the strength of their ability to build and retain a skilled work force (Richman 1990, 76 as cited from Denton, 1992, p. 14). General Electric believes that labor shortage does not significantly matter if companies know which people to hire and to retain. For instance, companies such as Merck Co. often times target certain universities or campuses that give a more detailed specialization on certain knowledge and skills that are very vital to their business. The Plumbing and Heating Industryà The plumbing and heating industry has been experiencing shortages as well on their workforce due to the difficulty of finding skilled plumbers and retaining them. It needs several numbers of years training on order to become a qualified plumber and heater and such also requires a deep dedication for a lifelong learning process. Certain skills are also necessary to be a good plumber such as need a head for heights, the ability to work in cramped conditions and the stamina to complete physically hard work day after day (The Institute of Plumbing and Heating Engineering, 2007). In addition with this, plumbers also need the intelligence to solve complex equations. More importantly, they must have the expertise and flexibility to install various systems and the capability to comprehend the logic of various systems. They should also have the ability and initiative to solve a problem and a passion to know and apply various technologies on their work. Plumbers and heaters must also have a creative mind and a sound judgment, and finally they should be professional and honest (The Institute of Plumbing and Heating Engineering, 2007). Employee Recruitment Interviews In order to find the right people, the process of interviewing and getting to know them not only through their answers but also through their eye contacts, body languages and the likes (Dibble, 1999). For instance, some companies like Merck often conduct a 30-minute interview in order to assess the qualifications of prospective employees. Hewlett-Packard did it further by implementing a technique called behavioral interviewing that is developed by organizational psychologist Paul Green that would assess the future behavior of a prospective employee based on his or her past behaviors. In using this technique, interviewers can design employee questions that would allow them to elicit behaviors that are closely related to the job that they are looking for (Denton, 1999, p. 16). The process of behavioral interview often times identifies 21 skills that are very vital for certain jobs such as coping, decisiveness, assertiveness, tolerance of ambiguity, written communication skills, creativity, commitment, team building, versatility, and leadership (Denton, 1999, p. 17). For the aforementioned skills there are still eight job behaviors that are needed to be known such as how prospective employees deal with ââ¬Å"varied duties, deal with diverse groups, respond to others needs, be socially flexible, roll with the punches, understand individual differences, make others comfortable, exhibit wide range of social behaviors ( More 1988, as cited from Denton, 1992, p. 17). Decentralized Hiring Traditional recruitment approaches that focuses on interviewing prospective employees by a single person is no longer deemed as vital nowadays. For instance, the Springfield Remanufacturing Corporation (SRC) one of Americas most successful small companies still has their hiring process as a group activity. SRC adopts a non-traditional method of recruitment by having all of their applicants have five or six interviews with various individuals that he or she might be working with (Denton, 1992, p. 18). Recruitment through Reputation The reputation of the company is also one of the leading factors in which highly knowledgeable and skilled employees will desire to work for the aforementioned. For instance SRC received more than 2,500 applications for a small company that only employs 300 people. It could also be noted that the company only pays $6 or $7 per hour, yet applicants are still flocking to them. One significant reason for this is its reputation for being one of the best places to work. One of the ways of doing such is the capacity of a company to manage the diversity of their workforce (Denton, 1992, p. 19). The shortages in terms of prospective employees is a growing concern among companies that is why there is a need to focus more on recruiting minorities and women. However, in order for a company to have a wide application pool, such must first establish to have a good reputation of being able to effectively manage organizational diversity (Denton, 1992, p. 20). Aggressive Recruitment for Entry-Level Workers One of the best ways to tap to a good employee resource is through recruiting entry-level workers through implementing various programs such as ââ¬Å"Adopt-a-Schoolâ⬠or ââ¬Å"Join-A-Schoolâ⬠. These programs allow companies and organizations to establish partnerships between business and schools which may involve elementary school, vocational school or even a university (Denton, 1992, p. 5). The main value of such programs is the establishment of closer relationships between schools and in a macro perspective, creating better understanding businesses and industry. More importantly, partnerships such as like these, would allow companies to easily recruit personnels that can improve the companys image that could help the prospective applicants to view your companys business as a career, hence a better chance of creating a wide labor pool (Denton, 1992, p. 26). Employee Retention If finding good people is hard, so as looking for ways to make them stay. One of the companies that have displayed such an admirable trait is Federal Express, wherein they have emphasized the importance of retention, recruitment and employee relations (Dibble, 1999). If a particular company is very careful in terms of recruiting, there is also a relatively better match of keeping them. One best way of doing such is the company centralizing all of its recruitment centers (Denton, p. 47). After which, they provide immense value on putting their people first on their list. Good employee relations for Federal Express involve deeds that impress employees and improve relations (Denton, p. 48). According to Fred Smith, CEO of Federal Express, I think a lot of companies talk about how their employees are their most important asset, but where you can really tell whether it is very important or not is how much their senior management spends on the issues ( Trunick 1989, 19 as cited from Denton, 1992, p. 48). Through implementing the philosophy of people, service, Profits the company makes their people feel that they are indeed needed in the organization. They let them answer several basic questions such as What is expected of me, and what do you want me to do? (p. 48). These questions are answered by having all of their employees attend extensive orientation programs wherein the Federal Express values are discussed Incentives Career advancement is not the only incentive that will make people stay within the organization. For instance the use of awards program that is designed to reinforce a particular desired behavior such as superior quality of work and customer centricity played a lot in terms of motivating employees to stay (p. 49). One very good example of this is Federal Express Bravo Zulu Voucher Program: wherein employees who displayed admirable work performance such as going beyond what is expected of them are able to receive cash or non cash rewards. Also, their Suggestion Awards Program allow employees to participate in the management process by sharing their ideas that will enable the company to improve its operations. Any idea implemented that will lower costs, increase productivity, revenues or promote safer working conditions will receive recognition and $100 to $25,000 worth of cash (p. 49). Communications Open Communication among employees is also vital to solve a problem. The internal employee response program allows employees to find answers to situations that they perceived as something that is disagreeable, controversial or is contrary to existing policies. If employees express negative concerns about their work or with the management, the latter is expected to respond within 14 days. These concerns are assured to be forwarded to the CEO (p. 50). Appeals Board The Appeals Board is a venue wherein decisions among complaints could be given and also disciplines could be implemented. However, it is very important that when keeping such a type of venue for resolution of organizational conflicts, the organization must have the capability to streamline its process to make the time alloted for every case reasonable enough (Denton, 1999, p. 52). Survey, Feedback, Action (SFA) An annual survey of employee attitudes is also important for the company to measure its employee opinions and to make changes that could hopefully change not so favorable employee attitudes to the company (Dibble, 1999). This assures that the management will see clearly what its team feels about the organization. In addition such allows a fair gauge of attitude and anonymity among employees (Denton, 1999, p. 52). Education and Trainings Continued learning is a venue wherein employees themselves would feel that they are indeed valued by the company. As such it us also very relevant as well that the organization will invest on trainings or even scholarships to employees who wanted to continue their education (Logue, Yates and Greider, 2001, p. 46-47). Conclusion The Plumbing and Heating Industry has been experiencing a significant decline in terms of its workforce. Hence in order to solve this problem the industry must be able to adopt effective recruitment and employee retention practices that were formulated in theory and practice of various management scholars and organizations. For the purpose of this research, in order to have an effective recruitment process, the research has emphasized the importance of: Interviews, Decentralized Hiring, Recruitment through Reputation, and Aggressive Recruitment for Entry-Level Workers. On the other hand, in order to retain employees, companies must be able to focus on: Incentives, Communications, Appeals Board, Survey, Feedback, Action (SFA), and Education and Training.

Impact of Global Epidemiology of Bacterial Infections BABATUNDE OLUJIMI OLOGUNDE TOPIC: Discuss the impact of vaccination on the global epidemiology of bacterial infections. Bacterial infections are infections transmitted by pathogenic bacteria. Infection occurs when an organism enters into the host and establishes a relationship which may lead to a disease condition. According to (WHO.int/topics/epidemiology/en); most bacteria are harmless or are more or less beneficial while few are pathogenic. WHO noted that pathogenic bacteria contribute to the other globally important diseases such as pneumonia whose etiologic agents could be Streptococcus pneumoniae and Pseudomonas species. Pneumonia is an inflammatory condition of the lungs which affects primarily the microscopic air sacs called alveoli. Typical symptoms include cough, chest pain, fever and difficulty in breathing. (WHO.int/topics/epidemiology/en).For the purpose of this essay I will be talking about pathogenic bacteria. These are the bacteria that cause acute infections depending on their degree of virulence. Epidemiology, according to the British Medical Journal (BMJ) is the study of the frequency of occurrence of diseases among different groups of people. WHO defined epidemiology as the study of the spread and determinants of health related states or events such as disease condition, the application of epidemiology involves various methods investigations, surveillance and descriptive and analytical studies. The information obtained is very useful by both the government and the health Ministry to plan and evaluate ways to prevent such diseases. Also in patient already affected, epidemiological information serves as a guide to their management. Epidemiology helps the health workers to measure the disease outcomes among the population at risk. Vaccination: Prevention and control of bacterial infections can be achieved by vaccination. As the saying goes ââ¬Å"prevention is better than cureâ⬠. Prevention includes vaccination as an environmental measure. Vaccination is the administration of antigenic material in order to stimulate the individualââ¬â¢s immune system to develop adaptive immunity to the pathogen. According to centre for Disease Control (CDC); disease prevention is a key to public health. CDC, opined that ââ¬Å"vaccines are responsible for controlâ⬠of many infectious diseases that were once common around the world. Examples of such diseases are diphtheria, pertusis, tetanus, Haemophilus influenzae and pneumonia. Mode of transmission ranges from mother to foetus, sperm to embryo, among families and social groups (The Marshall Protocol Knowledge Base). MPKB further stated that certain infections such as gonorrhea, influenza and common cold are transmitted through physical contact as in sexual intercourse, and droplets due to coughing and sneezing. Five papers were reviewed in this essay and critically analysed. 1. Maternal tetanus toxoid vaccination and neonatal mortality in rural North. India Singh et al (2012) The above Journal examined the impact of antenatal vaccination in rural India where neonatal mortality ways prevalent. In this paper, Singh et al, (2012) utilized the Indian National family Health Survey (NFHS), and analysed the death rate of singleton births with maternal tetanus vaccination as well as patient attending antenatal clinics being given folic acid and iron. Tetanus is caused by Clostridium tetani, a Gram ââ¬â positive bacilli. In their observation, it was noted that part of the factors responsible for high mortality rate was lack of adequate health facility, in the larger poor society of the densely populated India. The paper further observed that there has been improvement in health condition of the rural population partly due to advances in production of vaccines as well as storage and its distribution. As a result of this they have further recorded a higher immunological response (Singh et al, 2012). This paper concluded that in their study of the socio economic aspects of the survey, it is evident that poorer older women rejected the vaccination. Furthermore, religion was also an important factor that militated against the success of the exercise especially Muslims women not only in India but other party of developing country such as Nigeria, Mali, Gambia, etc. (RAM F Singh A (2006). In their paper titled ââ¬Å"is antenatal care effective in improving maternal health in rural ultar predesh?â⬠Lastly, Singh et al (2012) concluded that in spite of the effort of the government through the agency of National Rural Health Mission to avail health care to all; the poor and the marginalized were still not taken care of adequately. 2. Impact of pneumococcal conjugate vaccination on otitis media ââ¬â Taylor et al (2012). In this article, the authors Taylor et all aimed to investigate the impact of pneumococcal conjugate vaccination (PCV) for the protection of patients against acute otitis media (AOM). According to Taylor et al (2012). Acute otitis media (AOM) is among the foremost reasons for frequent hospitalization as well as prescription of antibiotics for young children. AOM is commonly reported among young children especially those within the age 1 ââ¬â 3 years. The microbial pathogens implicated which account for 70 ââ¬â 80% of samples collected from middle ear fluid are Streptococcus pneumoniae Haemophilus influenzae. The figure below shows observation data base studies in OM rate for years before and after 7 valent PCV introduction in year 2000. Taylor at al observed that it was difficult to find appropriate controls in a well ââ¬â immunized population. They however noted that OM rates have reduced by approximately 10% as a result of the introduction of 7v CRM on a long term duration. Since Taylor et al (2012) suggested that influences other than the PC, were partly responsible for above 15% reduction, it follows that more research needs to be one to determine other factors that could be responsible for its reduction. 3. Bacterial meningitis: The impact of vaccination Makwana N Riordan FA (2007) In this article, the authors observed that one of the main causes of death among children under the age of 2 years is acute bacterial meningitis, due to the immaturity of their immune response to polysaccharide antigens. Makwana Riordan (2007) noted that as a result of the introduction of Haemophillus influenzae type 6 (Hib) conjugate vaccine there was a dramatic reduction in the occurrence of all invasive Hib diseases and that of meningitis, both in the United Kingdom and United State. However, while developed countries such as the UK and US have conveniently introduced the vaccines, most developing countries are in capacitated due to the huge cost (Makwana Riordan, 2007) 4. Inequity Worldwide; Andre et al (2007) In this article, Andre et al, opined that vaccines are primarily meant to prevent diseases and not necessarily for protection. However some vaccines are also for protection as well as prevention. They noted that in Finland, USA and other places across the globe, influenza vaccination was discovered to serve as protection against diseases related to the main target. They concluded that vaccination has immense benefit which extend beyond mere prevention of specific diseases in the patients. CONCLUSION Vaccination helps both children and adults According to Ranganathen et al. (2009), vaccination against Strept. pneumoniae have good evidence to support their use. The use of vaccine has led to decreased incidence of these infections in adults because many adults acquire infections from children Ranganathen et al. (2009), observed that streptococcal pneumonia vaccine is available for adults and has been found to decrease the risk of invasive pneumococcal disease. In the summary of the article by Andre et al (2007), they opined that a comprehensive vaccination programme is necessary for good public health and this will go a long way in minimizing inequities and poverty globally. In order to globally combat most of not all, these pathogenic bacterial infections, the developed countries would need to come to the aid of the less developed or the developing countries through the agency of WHO. As much as he less privileged countries are willing to be free from the global epidemic, the huge cost of the procurement of the vaccines is a major hindrance as well as religion beliefs especially the Muslim communities in Africa. Baldwins Stepfather in Notes to a Native Son Essay -- James Baldwin
The Effects on a Narrative Son From His Stepfather In order to effectively analyze something, it is necessary to thoroughly examine and discuss the subject. James Baldwin does this in his essay ââ¬Å"Notes of a Native Sonâ⬠by describing his experiences growing up with his stepfather while weaving in discussion. Baldwinââ¬â¢s comments during these breaks in his stories draw conclusions and generalizations about himself, his relationship with his father, and its influence on James Baldwin. He uses this analysis to discover and help the audience understand how he was and is affected by his stepfather. Baldwinââ¬â¢s stepfather was very quiet and remote in his relationships with his children. In his essay, Baldwin presents many stories portraying examples of this which all appear early on in the essay. One of the most important stories about his childhood with his stepfather is when they walk back home from church and have their only meaningful conversation together. Baldwin writes that the opportunities in America are ââ¬Å"thickerâ⬠than any other place and as a result of this ââ¬Å"the generation has no time to talk to the firstâ⬠(63). Unlike this observation by Baldwin, his stepfather didnââ¬â¢t avoid contact with the world because of the available opportunities. Instead, Baldwinââ¬â¢s stepfather kept himself away from his children and the world because of his immense anger and hatred. Baldwin remembers his father ââ¬Å"sitting at the window, locked up in his terrors; hating and fearing every living soul including his children who had betrayed him, to o, by reaching towards the world which had despised himâ⬠(66). James Baldwinââ¬â¢s stepfather feels extremely rejected by the world and as a result hates everything in it and in contact with it. He feels betra... ...s to be hatred, as described in earlier passages but in this case Baldwin shows that they are ultimately caused by pride. Baldwin uses his narration and analysis to realize that although he ignored his father during his childhood, he could have benefitted by learning something from his warnings. In the final sentence of the essay Baldwin writes, ââ¬Å"I wished that he had been beside me so that I could have searched his face for the answers which only the future would give me nowâ⬠(84). Baldwin realizes that through similar experiences he and his stepfather have learned much about the world. Inspiration may be a form of super-consciousness, or perhaps of subconsciousnessââ¬âI wouldnââ¬â¢t know. But I am sure it is the antithesis of self-consciousness. à à à à à Only one man could claim the title as probably the greatest composer in American history for writing so many unforgettable works: Aaron Copland. He lived a life inspired by many things as well as inspiring people all across the nation, and it really led to the opposite of being drawn into himself, as he described in the quote above. He was born in Brooklyn, New York on November 14 in 1900. He was the youngest of five children to Sarah and Harris Copland. A musical spark came out in Copland already at the age of 11 as he began piano lessons with his sister. His musical talents needed tutoring from a higher level of teaching and so he studied with a professional piano teacher, Ludwig Wolfsohn, at age 14. Copland said later, ââ¬Å"No one ever connected music with my family. The idea was entirely original with me. And unfortunately the idea occurred to me seriously only at 13 or thereaboutsââ¬âwhich is rather late for a musician to get started,â⬠(Charles Mo ritz 190). He graduated in 1918 and was able to devote all his time to writing and composing music. Wanting to further his knowledge in music, he was taught harmony and counterpoint by Rubin Goldmark. Understandably, the two men shared different views and Goldmark completely disagreed with Coplandââ¬â¢s styles, so to demonstrate his own stubbornness, Copland came back to Goldmark with a piece he wrote entitled ââ¬Å"The Cat and The Mouse,â⬠(Charles Moritz 191). Copland would then attend the newly established American Conservatory at Fontainebleau in Paris, and he was honored in being the first American student of the amazing teacher, Nadia Boulanger. After three years he returned to New York without any knowledge of how a composer got his works published or performed, nor how he planned on keeping himself financially stable. Copland ended his troubling when he was given a grant of from two Guggenheim Fellowships, and some women who found an interest in his compositions that gave him some donations so he could devote all his time to writing. His first major work upon returning to America was ââ¬Å"Symphony for Organ and Orchestraâ⬠which he wrote just for the few performances of Nadia Boulanger; the first one in Carnegie Hall in 1925 and another in... ...rs Alliance. He was continually given many awards, like an Academy Award nomination for film score of ââ¬Å"North Starâ⬠, an Academy Award for best original musical score in ââ¬Å"The Heiressâ⬠, the Pulitzer Prize in music, the New York Music Critics Circle Award for ââ¬Å"Appalachian Springâ⬠, the Gold Medal of the American Academy Institute of Arts and Letters, the MacDowell Colony Medal of Honor, winning the RCA Victor Composerââ¬â¢ Competition with ââ¬Å"Dance Symphonyâ⬠, the Presidential Medal of Freedom (Americaââ¬â¢s top civilian honor), the Kennedy Center Honors, the Congressional Medal of Honor, the National Medal of Arts (given to him by President Reagan), the Commanderââ¬â¢s Cross of the Order of Merit from West Germany, the Howland Memorial Medal from Yale University, and the Department of Music at Queens College of the City University of New York was renamed Aaron Copland School of Music. After 1970, Copland continued lecturing and so me conducting as he gradually stopped composing. He died at Phelps Memorial Hospital in Tarrytown, New York on December 2 after 90 years of musical genius and American glory. His ashes were scattered at Tanglewood, but the legend of Aaron Copland resides in us all forever.

Tim O'brien's "On the Rainy River" Tim O'brien's "On the Rainy River" is a true story told by a 41 year old of his life at the age of 21. The fact that O'brien is writing this 20 years later adds a new aspect to the story. He describes himself as a young man with the world in his back pocket. O'brien has just graduated from Macalester College and has a free ride to Harvard. Unfortunately, his storybook world collapses when he receives a draft notice for the Vietnam war, a war that he has "taken a modest stand against"(44) in 1968. Upon receiving his draft notice, O'brien was thrown into a world of what he calls "moral confusion"(44). As a 21 year-old, he follows every rule put forth in front of him, even though he says "he couldn't tolerate authority"(45). If O'brien didn't follow authority, though, he never would have been successful. This is one of the causes of his moral confusion. O'Brien has never had to make moral testing decisions in his life, like whether to face his family or to run to Canada. Another cause for his moral confusion was his stand on the war. He thought it was wrong for numerous reasons, such as not knowing why they were fighting. O'Brien would have gladly fought in a war that he believed in but the draft board didn't let him choose his war. There are many reasons why Stalin emerged as the leader of Russia, some of these are due to his intelligent mind and determination for power, others because of his criminal mind-set and willingness to overcome his rivals. The most important reason why Stalin emerged as leader of the USSR is because he manipulated his party members and his own place within the party, he did this by recruiting his friends and supporters into the party after the Lenin Enrolment, as well as this Stalin removes any competition within the party that may contribute to a threat, this shows how Stalin abuses his own position in the party to manipulate everyone into getting what he wants. Having his supporters within the party, Stalin could not be voted out or overpowered within the party. One of the important reasons why Stalin emerged as leader of the USSR is because of his individual factors, because of Stalinââ¬â¢s previous convictions of bank robbery and treachery he was not trusted straight away, but because he is devious and knowledgeable person he stayed back in the party until the right moment struck, when Lenin had the stroke, Stalin saw his opportunity to get into the hierarchy of the party, this shows that Stalinââ¬â¢s devious mind played a large part of why Stalin emerged as the leader. Stalinââ¬â¢s personality served him well to becoming the leader of the USSR, this is shown when he sent a telegraph to Trotsky explaining when the funeral of Lenin was, unknown to Trotsky, Stalin had actually gave him the wrong date and made a big funeral, this was seen as Trotsky being dishonourable, making him less likely to succeed Lenin, this improved Stalinââ¬â¢s chances of succeeding as Trotsky was him main competition. The true nature of Stalinââ¬â¢s p ersonal traits is shown when he keeps Leninââ¬â¢s testament secret, knowing what Lenin thinks of him Stalin seems motivated to win leadership, by being devious Stalin stopped the corruption of Leninââ¬â¢s testament getting publicised therefore making him in line for leadership.

The author shows us how to pass on the monkeys so that managers can manage, thus taking initiative to identify the best candidates for their company. The lesson I learned was how to passing on monkey that don't belong to will benefit everyone especially the parties involved. 2. Everyone has monkeys or problems.These monkeys are commonly found In the workplace as explained by the article, but not always. Some my monkeys are found In the workplace and some at home. First monkey Is to deposit all our cash at the end of week or sometimes twice a week In the bank. I am In charge of counting the cash, filling the deposit slip and delivering it to the bank. My second monkey is to take our pet Wald, our pet Chihuahua a bath whenever he needs one or whenever I want. My third monkey is to fill out all of my parents bills(mortgage, water, utility) and make the checks and send them off.I have been in charge of this ever since my sister moved out. Once she moved out it became my monkey. My parents give me the check book and the stack of bill and I fill them out accordingly and mail them out. Once I mail them out I give my parents back the stubs and they file them away. The first monkey Is mine because one day I volunteered to take our cash deposit when our manager couldn't do It and he trusted me with and I have been doing It ever since. The second monkey became mine when we got a dog. My brother wanted a dog so badly but was unaware of the chores and responsibility that came with It.After a week of having the dog it became apparent that he was overwhelmed with all him being responsible of taking care of it. He is still in charge of cleaning the poop, walking him and buying him food I volunteered to take him baths because my brother would not do it frequently enough for my liking and since he lived in our house I wanted a clean dog so therefore it became my monkey. 3. The monkey of depositing our cash at the end of our work week was on that did not and does not belong to me. I received this monkey by volunteering to do it when our manager was in a hurry to get home and could not stop by the bank.
